摘要(中) 隨著網路科技的發展,組織為了生存必須快速回應、成長以因應快速變動的環境,組織成員也需要提高工作效率方能跟上組織的步調。不過,這些轉變使得員工的工作負荷量增加、工時拉長,同時還需要兼顧工作及日常生活中的多重角色,使員工身心狀態遭受挑戰。對組織而言,若組織成員的身心受創,導致個體常處於負面和消極的情緒,可能影響員工的工作表現、創造力發揮及工作生活平衡,甚至產生工作倦怠的情況,從而降低工作績效。基於以上職場現象,本研究探討工作壓力、負面情感、員工創造力、工作倦怠與工作生活平衡之間的關係,並同時探究員工人格特質在工作中扮演的角色以及下班時間以通訊軟體聯絡工作對工作生活平衡的影響。

本研究以全職工作者做為研究對象,以網路問卷進行資料蒐集,並透過階層迴歸分析檢驗工作壓力、負向情感、創造力、工作倦怠、工作與生活平衡的關係,同時加入核心自我評價與下班時間使用通訊軟體聯絡工作,觀察兩者分別對工作壓力與負面情感及工作生活平衡間的調節作用。研究結果顯示:(1)工作壓力與負向情感呈正相關;(2)工作壓力與工作生活平衡呈負相關;(3)負向情感與創造力呈負相關;(4)負向情感與工作倦怠呈正相關;(5)負向情感與工作生活平衡呈負相關;(6)核心自我評價會調節工作壓力與負面情感間的正向關係;(7)下班時間使用通訊軟體聯絡工作不調節工作壓力到工作生活間的負向關係。據以上研究結果,本研究提出實務上的管理意涵及未來研究發展之建議。
摘要(英) Along with the newly advanced technology in recent years, employees are expected to excel at work by having a real-time response to the external environment and thus maintain their survival and competitiveness. As such, workload and working hours are piled up for employees who need to take care of their family and personal life at the same time. Employees’ physical and mental state are greatly challenged by the multiple-role expectations at work and in personal life. The exhaustion takes a toll on both employees’ well-being and organizations.

This study aims to explore the relationships among work stress, negative affect, employees’ creativity, job burnout and work-life balance. It also explores the effect of employee personality traits and usage of communicating software during off-duty times. Data are collected and analyzed through online survey from full-time employees. It is found that employees’ perceived stress is positively related to their negative affect. Negative affect is both negatively related to creativity and work-life balance, but positively related to burnout. In addition, core self-evaluation trait moderates the relationship between work stress and negative affect. Drawn on the findings, managerial implications and suggestions for future research are thus discussed.
