;This study focuses on the Generation Z workforce, aiming to analyze the impact of coworker ostracism on work engagement and verify the mediating role of emotional exhaustion in this relationship. Grounded in Job Demands- Resource model, this study defines coworker ostracism as a job demand while incorporating supervisor developmental feedback as a job resource. Given Gen Z employees’ heightened emphasis on social recognition and vulnerability to emotional fluctuations, the behavioral reactions of this cohort to workplace ostracism possess significant research value. Through quantitative empirical analysis, this study surveyed 242 Taiwanese Gen Z employees born between 1995 and 2010. The core findings are as follows: (1) Coworker ostracism is positively associated with work engagement, indicating that when facing ostracism, Gen Z employees may adopt a "compensatory strategy", increasing work involvement to regain acceptance; (2) Coworker ostracism positively predicts emotional exhaustion; (3) Emotional exhaustion significantly mediates the relationship between coworker ostracism and work engagement; (4) Supervisor developmental feedback exhibits a negative moderating effect on the relationship between emotional exhaustion and work engagement, suggesting that when emotional resources are depleted, supervisor developmental feedback functions as an additional stressor, further enhance the negative relationship. This study highlights the need for organizations to prioritize workplace social dynamics and psychological well-being, recognizing the unique behavioral patterns and emotional vulnerabilities of Generation Z.
