    Title: 華人工作動機與工作滿意度及組織承諾之關聯研究;"The Interplay of Work Motivation, Job Satisfaction, and Organizational Commitment in Chinese Culture"

    Abstract: 有鑑於當全球陷於成長趨緩的疲態時,兩岸三地的華商迅猛的成長與獲利,研究者已日益重視兩岸之間組織行為差異的探討(鄭伯壎、黃國隆、郭建志,1998)。亞洲經濟發展活躍全球商業體系,兩岸開放政策及議題為未來趨勢,大中華地區的高經濟成長必帶動國際市場熱錢源源流入亞洲市場。 本研究從華人工作動機切入,瞭解華人員工內在工作動機與外在工作動機分別對與組織承諾及工作滿意度之關聯;除此之外,更進一步探討華人組織承諾對工作滿意度之影響。 有鑑於此,本研究主要是針對兩岸三地(香港、台灣及大陸)的員工為研究對象,工具為自陳式量表,共施測了380位受訪者,本研究將樣本加總以增加統計力量,並使得研究結果在華人地區更具有可類推性。 研究結果發現,華人的「內在工作動機對」分別對「工作滿意度」與「組織承諾」有影響力,亦即當「內在工作動機」越強,「工作滿意度」與「組織承諾」也越高;「外在工作動機」對預測「工作滿意度」與「組織承諾」則沒有顯著。此外,「組織承諾」與「工作滿意度」為正向關係,亦即當員工組織承諾越高,工作滿意度也越高。希望藉由研究發現,以利進一步尋找出實務對策,提供給跨國公司的人力資源單位,作為激勵員工及發展員工關係的依據和參考。 Against the background of economic take-of in the Greater China region, the present study focused on the relationship between work motivation and work outcomes (job satisfaction and organizational commitment) among Chinese employees. A total of 380 employees from Mainland China (Beijing), Hong Kong, and Taiwan returned valid questionnaires for further analysis. Results showed that higher internal work motivation was related to higher job satisfaction and organizational commitment. However, external work motivation was not related to either job satisfaction or organizational commitment. Job satisfaction though, had a positive relationship with organizational commitment. These results were interpreted within the Chinese cultural context to derive management strategies for multinationals operating in the Greater China region.
