;With the increasing demand for young talent and the growing participation of youth in the workforce, understanding students′ work motivation and job involvement has become an important management issue. Therefore, this study is based on Self-Determination Theory (SDT) to examine the relationships among work values, goal orientation, and job involvement. This study used a questionnaire survey and targeted students aged 16 to 30 with work experience. A total of 393 valid responses were collected. The results show that (1) learning goal orientation is mainly influenced by intrinsic work values, while performance goal orientation is mainly influenced by extrinsic work values. (2) In terms of job involvement, learning goal orientation has a positive effect on job identification and job participation, whereas performance goal orientation has a negative effect on job participation. In addition, the mediation analysis shows that (3) learning goal orientation partially mediates the relationships between intrinsic work values and both job identification and job participation, and fully mediates the relationships between extrinsic work values and both job identification and job participation. (4) Performance goal orientation partially mediates the relationship between intrinsic work values and job participation, and fully mediates the relationship between extrinsic work values and job participation. Overall, the model includes six mediating paths. (5) Four of them are positive indirect effects through learning goal orientation, while the other two are negative indirect effects through performance goal orientation. (6) The findings also indicate that paths starting from intrinsic work values show partial mediation, whereas paths starting from extrinsic work values show full mediation. This study extends the application of Self-Determination Theory in the workplace context. It suggests that organizations should focus on developing learning goal orientation when managing student workers to enhance their job involvement and development potential.
